What will happen if you have a Monitor that is set to 144hz refresh rate, but you are playing a game with 120fps give or take?

Nothing. It will work just fine. It only means you are not using the full capabilities of the monitor.

It will work fine. The only downside is occasionally your games frame output will be misaligned with the monitor (due to them being out of sync), resulting in a dropped frame. This is typical of all non-VRR displays.

I prefer to set the highest refresh rate even if I can't put out the frames to match. I turn adaptive sync on when frame rates exceed the refresh rate and there is screen tearing. Otherwise I leave it off.
